Who He Is

Phil Neil runs Founders Compass, a decision-making and performance platform for founders under pressure. He started covering bills for his family of five before he finished high school. Then he spent two decades moving through industries he had no background in: telecom, pharma, food and beverage, medical devices. He picked them on purpose, to learn how pressure worked from the inside.

In 2020 he made a contrarian bet on nitrile gloves while everyone else was chasing masks. Neobex Medical went from about $200,000 in revenue to over $70 million in eight months. What followed was harder: a $5.4 million fraud, a $300 million contract that fell apart, and inventory he had to move while the market dropped 10 percent a week. He came out the other side with a multimillion-dollar exit.

The next venture, Promethium, was a clean-tech play that ended up in talks with France's Ministry of Economy and Thailand's Secretary of State. It ended when his co-founder burned out. In late 2023, a warehouse fire wiped out 500,000 boxes of uninsured gloves, most of his exit. That one broke him.

In the months after the fire, he went back through every venture, every win and every loss, and asked one question of each decision: what did it look like in the moment I made it? The pattern he found became Founders Compass. His TEDx Harvard Square talk in February 2026, "When Founders Break, Businesses Follow," is the public version of that argument.

Origin

Phil grew up without much money and without much stability. He was covering bills for his family of five before he finished high school. That is where he learned to read pressure. When there is no margin for error, the signal gets clearer faster than the noise.

He finished a Bachelor's in Education (Social Sciences) in 2013 and walked away from teaching. The next six years he picked industries he knew nothing about on purpose: Bayer, Roche, Lundbeck, AB InBev, Telus, across pharma, medical devices, food and beverage, and telecom. He wanted to learn business development from scratch every time. By 2019 it was clear he was building toward his own thing.

Outcome: Multimillion-dollar exit
  • COVID-19 dismantled the existing growth model; Phil identified nitrile gloves as the signal beneath the noise of masks
  • Built a Health Canada–recognized manufacturer and distributor of PPE under its own brand
  • Won invitation-only government tenders: $17M chemotherapy glove contract, then $35M in standard nitrile gloves
  • Named institutional accounts: HealthPro (one of Canada's largest healthcare buying groups) and Sacramento County, California
  • Distribution across Canada, the United States, and Mexico; regulatory clearance through FDA, Health Canada, and COFEPRIS
  • Revenue scaled from approximately $200,000 to over $70 million in under eight months

  • Faced intense liquidity and tax pressure to deliver inventory in a market declining 10% per week before delivering a successful exit
2021–2023

  • USA-incorporated company in advanced material/nanotechnology — a new material 80x more effective than existing solutions
  • Selected by Eco-tech Québec to represent the province's clean-technology sector at France's Ministry of Economy
  • Engaged institutions including Saint-Gobain, Vinci, Fluidyn, BPI France, and Schneider Electric
  • Negotiations with Thailand's Secretary of State advanced through a ministerial delegation
  • Secured a letter of intent from the largest distributor in the target vertical — worth hundreds of millions
  • This experience produced Phil's first precise understanding of the shadow of entrepreneurship and the pressure cascade concept
Late 2023–2024

Breaking Point and Recovery

The Cancún Anchor

  • A warehouse fire destroyed 500,000 boxes of nitrile gloves representing a significant portion of Phil's exit payout — uninsured
  • Phil crashed into depression: "I was done. Broken."
  • Response: he learnt to let go — "I finally gave myself permission to let the world burn for a while"
  • Booked flights to Cancún with his three young children — the trip became an identity anchor outside the venture
  • From that anchor, he began examining the root causes of every win and loss from a decision-making standpoint
  • This examination became the intellectual foundation of Founders Compass

The 3C Protocol

A three-step protocol for interrupting the shadow of entrepreneurship before it degrades the quality of your decisions. Calm: regulate before you decide. Clarify: name the noise and see the real picture. Commit: judge the decision on quality and hold the line.

The Shadow of Entrepreneurship

Three emotional states that build under sustained pressure and erode the quality of your decisions: Uncertainty, Fear, and Unworthiness. Each one offers relief through reaction, which is exactly the trap. You do not eliminate the shadow. You learn to recognize it and interrupt it.

The Pressure Cascade

How unprocessed pressure moves through a founder's business and personal life. Pressure you do not regulate does not disappear. It cascades onto co-founders, employees, investors, partners, and family. Most startup failures look strategic from the outside and are pressure failures underneath.

Business Monuments

The parts of a founder's business that define what is actually at stake. Three concentric circles: Monuments (non-negotiables), Pivot Zone (things that can evolve), and Superficial Layer (things that can change without consequence).

Signal vs. Noise
